What a CFO headhunter actually does
The word gets used loosely. In practice the distinction is a matter of where the candidates come from.

The practical test: ask a prospective partner where the first three names on your shortlist are working right now. A headhunter will be able to tell you before the search starts, because the map comes before the outreach. An agency will tell you after it has run a search of its database.
When headhunting is worth it — and when it isn't
Headhunting costs more per appointment than posting a role, and it is not always the right answer. It earns its fee in four situations.
- The appointment is business-critical. A CFO going into a fundraise, an audit remediation, or a transformation. The cost of the wrong person dwarfs the cost of the search.
- The profile is genuinely scarce. US GAAP plus India statutory. DIFC regulatory experience. FCA authorisation. These people exist in small numbers and none of them are applying.
- The search must stay confidential. Replacing an incumbent who is still in post, or exploring a hire before the board has committed. Advertising is not an option.
- You have already tried and failed. Three months of agency shortlists that produced nobody worth interviewing usually indicates a reach problem, not a market problem.
If the role is mid-level, the skills are widely held, and you are happy to wait for applications, a headhunter is an expensive way to buy something you could get more cheaply.
How the search runs
- Brief and align. Role, culture, strategic goals, and the honest constraints — budget, reporting line, what the last person found difficult.
- Market map. A structured view of who holds equivalent roles across your target market and sector, before anyone is contacted.
- Direct approach. Confidential outreach to mapped individuals. Anonymised where the mandate requires it.
- Assess and screen. Competency-based interviews, cultural fit, referencing. Not a CV pass.
- Shortlist. Three to five genuinely qualified leaders within 48 hours of a full brief.
- Close and support. Offer negotiation, counter-offer management, and 90 days of post-placement support.
